Dr. M. Hassan Toto Bogor Air Force Hospital (RSAU dr. M. Hassan Toto Bogor), as a military hospital, possesses distinctive organizational characteristics, including a hierarchical structure, discipline, and a command-oriented leadership style, which may influence the organizational commitment of healthcare personnel. Strong organizational commitment is essential for maintaining the quality of healthcare services and ensuring institutional sustainability. This study aimed to analyze the effects of military leadership style, work experience, and the military work environment on the organizational commitment of healthcare personnel, both individually and simultaneously. A quantitative approach with a survey design was employed. The study population consisted of 160 healthcare personnel, of whom 62 respondents were selected using probability sampling through a simple random sampling technique. Data were collected using a structured questionnaire and analyzed using multiple linear regression. The results showed that, individually, military leadership style, work experience, and the military work environment each had a significant effect on organizational commitment (p < 0.05). Simultaneously, these three variables also had a significant effect on the organizational commitment of healthcare personnel (p < 0.05). The findings confirm that organizational commitment is influenced by a combination of leadership, work experience, and working conditions within the military hospital setting. These findings imply that strengthening adaptive leadership, promoting longer and more meaningful work experience through career development, and fostering a supportive work environment are essential strategies for enhancing the organizational commitment of healthcare personnel in military hospitals.
