Abstract

Data indicate a decline in the number of artisans and batik production over the past five years, along with limited access to digital training and design innovation. This study aims to analyze the effects of digital-based training, creativity and innovation, and work environment on the performance of female batik artisans in Salem, with motivation as an intervening variable. A quantitative method with a Partial Least Squares Structural Equation Modeling (PLS-SEM) approach was employed. The research population comprised all female batik artisans in Salem District, Brebes Regency, totaling 175 individuals, with a sample of 100 respondents selected using Slovin’s formula. Primary data were collected through questionnaires, interviews, observations, and documentation. The results show that digital-based training does not have a significant direct effect on artisans’ performance and even has a negative effect on motivation. Creativity and innovation have a negative direct effect on performance but a positive and significant effect on motivation, which in turn positively mediates the effect of creativity on performance. The work environment has a positive and significant effect on performance but a negative effect on motivation, and motivation’s mediating role in the relationship between work environment and performance also shows a negative effect. These findings highlight the complexity of relationships among the variables, underscore the importance of motivation as a mediator, and suggest the need for a reassessment of digital training effectiveness as well as a more supportive work environment for female batik artisans.
